Yiyecek içecek işletmesi çalışanlarının örgütsel adalet algılarının, iş tatminlerine ve iş performanslarına etkisinde örgütsel özdeşleşmenin aracılık rolü: Ankara ili örneği
Özet
Bu çalışmanın amacı, yiyecek içecek işletmesi çalışanlarının örgütsel adalet algılarının,
iş tatminlerine ve iş performanslarına etkisinde örgütsel özdeşleşmenin aracılık rolünü
incelemek ve değişkenler arasındaki ilişkileri tespit etmektir. Bu bağlamda bu tez
çalışmasında Ankara ilinde yer alan konaklama tesislerindeki restoranlar, pastaneler, barlar,
büfeler, ziyafet salonları, diskolar, gece kulüpleri gibi yiyecek içecek üretim ve hizmetlerinin
tüm alanlarında, yeme-içme bölümünde istihdam edilen işletme çalışanlarının örgütsel adalet
algıların, iş tatminlerine ve iş performanslarına etkisinde örgütsel özdeşleşmenin aracılık rolü
incelenmiştir.
Örgütsel adalet kavramı, çalışanlar arasında görev dağılımı, yetkilendirme, ödül, ceza,
mesaiye riayet ve ücret miktarı, ödül ve ceza dağıtımları ve benzeri süreçlerde, yönetimin
verdiği kararları ölçülendirme süreci olarak tanımlanabilir (İçerli, 2010: 69). Adams’ın (1963)
eşitlik teorisine dayanmakta olan örgütsel adalet, çalışan iş tatmini, motivasyon ve kariyer
hedeflemesi gibi birçok konuyu içeren mühim bir olgudur. Menfaatlerin adaletli dağılımına
(dağıtımda adalet), dağıtım sürecinin adil yürütülmesine (süreçte adalet) ve tüm dağıtım
sürecinde adil yaşama (etkileşim adaleti) inanan çalışanlar, çalıştıkları kurumda barışçıldırlar
ve çalıştıkları kurumdan memnundurlar.
Örgütsel adalet kavramı, yöneticilerin dikkat etmesi gereken hassas bir konu olan
çalışanların iş tatminini de etkilemektedir. Ayrıca, örgütsel adalet ve eşitlik kavramları
işyerinin temelini oluşturur. Örgütsel adalet kavramı, çalışan performansını etkilemek ve iş
yaşamının kalitesini arttırmaktadır (Kaneshiro, 2008). Fakat burada göz ardı edilmemesi
gereken bir husus ise örgütsel özdeşleşmedir. Örgütsel özdeşleşmenin örgütsel adalet-iş
tatmini ve örgütsel adalet-çalışan performansı arasındaki ilişkide etkisi olması muhtemeldir.
Bundan dolayı çalışmanın değişkenleri olan her üç değişkenin de iş yaşamında birçok alanda
etkili olduğu söylenebilir.
Bu araştırmada, çalışanların örgütsel adalet algılarının iş tatminlerine ve iş
performanslarına etkisi, örgütsel özdeşleşmenin aracılık rolüyle, Ankara ilinde bulunan
yiyecek içecek işletme çalışanları üzerinde yapılmış ve sonuç olarak örgütsel özdeşleşmenin,
örgütsel adalet ile iş performansı üzerinde aracılık rolü oynadığı sonucuna ulaşılmıştır.
Araştırmada ayrıca örgütsel adaletin iş tatmini ve iş performansı üzerinde pozitif ve anlamlı etkisi olduğu çalışma sonucunda ortaya çıkan bir bulgudur. Araştırmadan elde edilen bulgular
ışığında örgütsel adalet algısının işletme çalışanlarının iş performansı ve iş tatmini üzerindeki
etkisini artırmak için aracılık rolü oynadığı tespit edilen örgütsel özdeşleşmenin işverenler
tarafından artırılmaya çalışılması gerektiği sonucuna ulaşılmıştır. Günümüz modern işletme
yönetimi bağlamında yöneticilerin bu hususu göz önünde bulundurmaları ve araştırmamızın
diğer değişkenleri olan örgütsel adalet algısı, iş tatmini ve iş performansı konularına ayrıca
önem vermeleri tavsiye edilmektedir.
The purpose of this thesis study is to examine the mediating role of organizational
identification in the effect of organizational justice perceptions of food and beverage business
employees on their job satisfaction and job performance and to determine the relationship
between them. In this context, the mediating role of organizational identification in the effect
of organizational justice perceptions of the employees in the food and beverage production
and services in all areas of food and beverage production and services, such as
accommodation restaurants, patisseries, bars, buffets, banquet halls, discos, nightclubs in
Ankara province, on job satisfaction and job performance is examined.
The concept of organizational justice can be defined as the process of measuring the
decisions made by the management in the distribution of duties, authorization, reward,
punishment, compliance with the overtime and the amount of wages, reward and punishment
distribution among the employees and similar processes (İçerli, 2010: 69). Organizational
justice is an important concept based on Adams' theory of equity and includes many issues
such as employee job satisfaction, motivation and career planning. Employees who believe in
the fair distribution of benefits (justice in distribution), fair execution of the distribution
process (justice in the process) and fair living in the whole distribution process (interactional
justice) are peaceful in the institution they work for and are satisfied with the institution they
work for.
The concept of organizational justice also affects the job satisfaction of employees,
which is a sensitive issue that managers should pay attention to. In addition, the concepts of
organizational justice and equality form the basis of the workplace. The concept of
organizational justice affects employee performance and increases the quality of work life
(Kaneshiro 2008). Therefore, it can be said that it is effective in many areas in business life.
In this study, the effect of organizational justice perceptions on job satisfaction and job
performance was made on food and beverage business employees in Ankara with the
mediating role of organizational identification, and as a result, it was revealed that
organizational identification had a mediating role on organizational justice and job
performance. It was also concluded that organizational identification has a mediating role
between organizational justice and job satisfaction variables. In the light of the findings obtained from the research, it was concluded that the organizational identification, which was
determined to play a mediating role in order to increase the effect of organizational justice
perception on job performance and job satisfaction of business employees, should be tried to
be increased by employers. In the context of today's modern business management, it is
recommended that managers take this matter into consideration and pay special attention to
the other variables of our research, namely organizational justice perception, job satisfaction
and job performance.
